When the Market Gets Crowded: Standing Out in Aged Care Recruitment – PJ Reflects

When I first started in aged care recruitment, there were maybe two real players in Australia doing it seriously. Fast forward to now, and you can’t throw a stone without hitting another recruitment company claiming to specialise in aged care. Dozens upon dozens have popped up in the space, all chasing the same clients, the same talent, and the same slice of a limited market.

So, what changed?

The demand for aged care workers has skyrocketed, driven by Australia’s ageing population and chronic workforce shortages. The 2025 Inspector-General of Aged Care Workforce Progress Report highlights workforce shortages as one of the sector’s biggest ongoing challenges. And although online job ads for aged and disabled carers dropped by around 9.5% over the past year, demand remains elevated relative to historical norms. Naturally, that draws people in. But as more agencies rush to “get a piece of the pie,” the market has become crowded. And crowded markets demand something more than enthusiasm — they demand strategy.

What Makes a Good Recruitment Company in a Saturated Market?

It’s easy to set up a business page, post a few job ads, and call yourself an aged care recruiter. The harder part is building trust, longevity, and value.

Good recruitment companies don’t just fill shifts, they understand the environments their people are walking into. They have relationships built on reliability, not transactions. They communicate well. They deliver consistently. They genuinely care about both the worker’s experience and the client’s outcome.

The ones that struggle? They chase volume without building connections. They rely on quick wins instead of long-term partnerships. In a saturated market, those cracks show quickly.

Adapting to the Landscape: Our Strategic Growth

That’s exactly why we’re developing our next two-year strategic plan — to not just survive the saturation, but to grow beyond it.

Part of that plan is expanding our labour hire business, strengthening our contractor networks, and diversifying into social care sectors — areas that share similar workforce challenges but often receive less focus. The ABS reports that roughly 390,000 people in Australia work in labour supply services, showing the size of the labour hire market and the opportunity for growth.

At the same time, we’re aligning with wider industry trends. The Health Care and Social Assistance sector is now Australia’s largest employing industry, representing 16.2% of the workforce and continuing to expand year after year. That’s where we see meaningful opportunity, not just more of the same.

Because let’s be honest, there’s no point doing what everyone else is doing. If we simply nudge our way in like the rest, or try to “fake it ’til we make it,” we’ll end up blending in with the noise. Instead, we’re choosing to build depth, to grow intentionally, to form stronger partnerships, and to make sure that every step aligns with a clear purpose.

So, How Do You Get Reach in a Crowded Market?

You don’t shout louder, you communicate smarter. You don’t hire faster, you hire better.

Our approach is simple: build a business that stands for something more than profit. Focus on relationships, quality placements, and a clear understanding of both client and candidate needs. That’s what sustains growth, not a flood of job ads or buzzwords.

As we map out this next chapter, it’s not about chasing everyone else’s model. It’s about creating our own. One that’s sustainable, values-driven, and built to last.

The P.J. Difference

As the aged and social care sectors evolve, our focus remains on creating meaningful partnerships, supporting career growth, and delivering outcomes that make a real difference for both clients and candidates. In a saturated market, that’s what sets us apart.
